everyone who works at large ad agencies- how would you go about building the best possible agency? What setup and changes would you make with the goal of creating the best work possible.

I would go for amazing designer, as people don't read things properly and rarely pay attention to copy. Plus amazing desgn stands out like a mother fucker, well written copy only stands out if it is the only thing in the advert.

the only answer to your question of who would you employ if you wanted a great agency would be the best of everything but if you only had a choice of one then design has to be the only choice.

Interactive is a whole other story. The old saying content is king is almost always true. Great design helps but good luck getting someone to return to your site if the content is lacking. On the other hand look at MySpace. Not good design but very effective. Also, as is the case with NewsToday, great design isn't always sexy or the design that grabs you. It's often just the design that is appropriate or functional.

In the interactive arm it would be nice to see the account people have some sort of formalized (documented) transparent process for project initiation. So we can see things coming down the pipe faster/clearer and have treatments in place. Being able to apply ideas within a larger scope and context etc. But we're in the service industry really, and clients pay for not thinking bigger or being accountable beyond the everyday "pissing on fires" approach.

Advertising is about communication. Not necessarily communicating with your audience but inter office communication. If you are passionate about what you believe and where you are in your life working in an advertising agency can work in you favor. People see good ideas no matter who or where you are.
In my opinion a copywriter and a designer need to work side by side. I have never met a copywriter that liked his concept executed by a shitty designer, and vice versa.

good one mimio. account managers with knowhow. that would probably be hard to find unless you pulled people from the production side to the account side. probably those bored yet capable.

well, i think great designer is still a key. if talking in graphic design filed. no matter your big idea is, if your design can't communicate. then your big idea is not gonna work.
a designer own design firm. i duno much if a copy writer own any design firm—i migh be wrong...
