Visited Nozawa Onsen last xmas - worth the trek away from the big resort areas - extremely crowd free and a wicked little hotspring town!
however a friend recommended this in Hakuba- http://www.monkeyrider.com.au/
run by some Aussies

spend some time in the outside onsens, you're buck-naked with a bunch of old japanese dudes, but for some reason it's totally cool and chill. so so sweet.
do NOT stay at a SAUNA - they're not technically hotels, you can shower there and 'take a nap' on a mat, 24 hours a day...in the showers are a bunch of tattooed yakuza dudes and the rest are super creepy dudes. i laid my mat out on the floor to 'take a nap' for the night, i woke up and some pervert was trying to hold my hand!!! needless to say my 'nap' ended and i bailed out into the rain and took a 'nap' for the rest of the night at the trainstation...other than that it was sweet! :)

fyi i lived/worked in japan for two years before that and could speak fluent japanese...you can get by without it but it helps to know it.
