If they give online portfolio links/blogs post them up on here, then let the community decide.

I would ask them how they would feel working for someone who has no idea what they are doing and see what they say then go from there.

You're an amateur.

Years ago in a work far away,
me and my coworker had to interview some girl for an intern position, young and stupid as we were we decided to stuff our panties with toilet paper to make our love zone more apparent, anyways enter this 20'some art school student,
we present ourselves, chat a little bit about stupid things, ask her the usual bullshit questions, while waiting for her to spot the our huge bulges, but her eyes don't seem to ever look down (btw: we were sitting across a clear glass table), no matter how stupid the question was, she just wouldn't acknowledge our man hood,
we get to the end of the interview, give her some advices and as she's about to leave, she finally looks down and starts laughing (god we were horrible back in the days hehe)
she didn't get the job!
- so what you are saying is that you need toilet paper for your love zone to be apparent...maikel

I remember once I interviewed a chap that came to the interview with furry pointy shoes. That was a shocker.
My only advise to you is using the interview to find out about the chap itself rather than his skills. You've got a folio and the probation period for that, but remember than more than likely is somebody that you will spend plenty of hours with and if he's a proper twat (OR unhelpful, OR too full of himself, OR... well you know) your work life become slightly more horrid.

^ I've been told similar many times.
Its easier to teach someone to be a good designer, than it is to teach someone to be a good person to work with.
So hire nice friendly people, then improve their design skills.

Why not ask them some questioms designed to see how effective they will be as employees? At least moreso than how much youll like them.

Some people are talented
Some people listen well
There aren't that many talented people who listen well, many talented people are already thinking of "their" idea before you even finish discussing "the idea"...
So I'd ask about how they'd taken direction from previous AD's before, describe a few projects from start to finish in a few sentances, try to figure out if they're egotists who don't listen....

- I always ask what blogs people read
- what they are looking to gain/give by working here
- their toughest project and how they overcame the obstacles it presented
- Have they worked on collaborative projects, or are all their works a solo effort.

100% agreement with vaxorcist. I hate big egos, just can't work with people like that. I had a freelancer come in to our place once. He didn't do any of the work we told him to do (which was finish off a pitch doc for a development in the far east). He instead spent the whole day redesigining the logo which we'd already signed off...
His excuse was that his logo blew the rest of them out the water...
We didn't get him in again.
